HIRING & RETENTION

FLOODED CANDIDATE POOL & STILL MAKING THE WRONG HIRING DECISIONS... WHY?

FIRST OF ALL, YOU'RE NOT ALONE!  However, the question remains: Why are we unable to make great hiring decisions even though we have more than enough applicants?  The answer is simple:  BIAS.  Attracting candidates is easy today.  Screening out all of the unqualified to discover a superior performer is the real challenge.  This challenge also means we must look at the job objectively and eliminate any biases that keep us from selecting the BEST candidate.

WE ALL SEE THE WORLD FROM OUR OWN VIEWPOINT.  This viewpoint is influenced by how we value experience, knowledge, economics, aesthetics, altruism, power and tradition.  When we are confronted by a person who sees the world differently, our views could be called biases.  Neither right or wrong, nor good or bad, biases are simply a reflection of our personal viewpoint.  Often times, this personal viewpoint is unknowingly injected into the hiring process even when it is not relevant to a specific position or to the organization itself.  When this happens, it creates a barrier and can prevent us from selecting truly superior performers.

Today we have laws that keep us from acting on our biases as they relate to gender, age and nationality, but there are still biases that get in the way.  Many people are unknowingly biased about experience, education and intelligence, and this keeps them from selecting the right candidate for a given job.  In addition, people bring much more to the job, including their passion, beliefs, personal skills and behaviors.  One of the most important personal skills is that of personal accountability, and most companies do not have an awareness of its importance, nor do they have a way to measure it.

BENCHMARK JOBS, NOT PEOPLE!

"Commitment" and "accountability" are two words that are sure to pique the interest of anyone in human capital management.  But when asked, most managers and employees don't know what each position is accountable for and therefore lack commitment within the team.  Lack of commitment can lead to job confusion, dissatisfaction, and eventually, disengagement.

Recent studies show the average employee is disengaged for up to two hours per day.  Simple math would indicate that a company with 500 employees with an average wage of $25.00 per hour loses $6,000,000.00 per year due to disengagement.  No, that is not a typo--It is $6 million per year.

DISENGAGEMENT AFFECTS THE BOTTOM-LINE?

When you place the wrong person in the job, the result can, and most likely will be, a disengaged employee.  When you benchmark the job, the job will identify the personal skills, behaviors and motivators that are required for superior performance in the position.  When a person is matched to the job based on these requirements, the chosen job candidate will be engaged, motivated and behaviorally fit for the position.

During the benchmarking process, key accountabilities will be established prior to a job assessment.  Once a new employee is hired, the manager will be able to discuss the key accountabilities and ask each employee to commit to them.  During performance reviews, managers will be able to refer to the key accountabilities and hold each employee accountable.  On-boarding new employees with this information can be your best retention-engagement strategy.

HELP EDUCATE THOSE WHO INFLUENCE HIRING & RETENTION.

1.  HIRING WINNING TALENT:  Teach a behavioral-based interview approach based upon the philosophy of past behavior is one of the best predictors of future behavior.  Learn how to discover the “real” person behind the job applicant (the interview façade).

2.  RETAIN WINNING TALENT:  Teach four ways in which supervisors and managers can make the difference between retaining or losing employees.  Present a Hiring Model to help you hire the kind of employees who want to stay and provide practical suggestions to develop an Employee Retention Program at your organization.

3.  ENGAGE EMPLOYEE PRODUCTIVITY:  Provide the tools necessary to align the individual with the performance requirements of the organization.  With its focus on logical processes and reasonable commitments, it will help even experienced managers build a more effective process for goal creation, employee engagement, clear work standards, and better job performance.  Managers should have implementation tools, troubleshooting guides and additional resources to help them with on-the-job application of the skills they have learned.  Help improve communication, increase productivity, promote self-awareness and acceptance of differences, enhance individual and team performance, and reduce conflict.

COURSE OF THE WEEK—UNDERSTANDING & ENHANCING EMOTIONAL INTELLIGENCE:  Now that we are “technically” proficient, how do we increase our “human” proficiency—our Personal Skills?  The answer is by enhancing our emotional intelligence and interpersonal skills.  Emotional intelligence is the ability to understand and manage moods and emotions in yourself and others.  It is the ability to link emotions and reasoning, allowing emotion to facilitate reasoning.  Emotional intelligence plays a major role in all effective organizations.  Jennifer M. George, an expert in the field of emotional intelligence, states that “Feelings (moods and emotions) play a central role in the leadership process.  If we believe that leaders have positive influence on their organizations, then to what extent do the leaders’ feelings, moods, and emotional responses have on their ability to lead?  We know that sales and customer service departments are always more productive when the team leaders and mangers can influence others by their positive moods.  Wouldn’t this be true for the entire organization?  The stereotype of the unemotional, detached, rational decision maker is ineffective today.  According to researchers Damasio and Goldman, “Neurological findings suggest that feelings are necessary to make good decisions.”  Our Emotional Intelligence Workshop will give you the tools to assess your personal emotional intelligence and use proven emotional intelligence factors to create a more positive environment in your organization.
